Abstract

As environmental sustainability becomes a strategic imperative for organizations globally, this paper examines the influence of Green Human Resource Management (GHRM) practices on employee-driven eco-initiatives in the manufacturing sector. Drawing on Ability-Motivation-Opportunity (AMO) theory, the study explores the mediating mechanism of a psychological green climate. Data were collected through a survey of 420 employees and their supervisors from 55 manufacturing firms in India and Japan. The results from structural equation modeling indicate that GHRM practices, such as green recruitment, training, and performance appraisal, positively influence employee eco-initiatives. Furthermore, a psychological green climate was found to partially mediate this relationship. The study suggests that organizations can foster a pro-environmental workforce by implementing comprehensive GHRM systems that not only provide green skills and motivation but also create a shared perception of the company's environmental commitment. The findings offer valuable insights for HR professionals and managers in emerging and developed Asian economies.
